本研究之目的,在於比較台灣與美國體育相關系所主管在倡導、關懷、說服、調停與整合方面之領導行為,以及其受到一些人口變項之影響情形。受訪對象為台灣39位系所主管與300位教師,以及美國150位系所主管與900位教師。研究結果顯示,無論在台灣或美國,體育主管認為他們自己在倡導、關懷、說服、調停與整合方面之領導行為表現,比他們系所內老師所認知的還好。亦即他們對自己平常實際的表現有較高的評價與信心。台灣的體育主管與老師對體育主管在上述五項領導行為之期望無明顯差異;而在美國,體育主管對自己在倡導、關懷與調停三方面之自我期望則比教師之期望還高。由此可知,美國體育主管對自己的期許比台灣的體育主管高;他們更熱切希望扮演好自己的角色。而其教師明顯地未能完全認同與滿意其主管之領導。美國的體育教師比台灣的體育教師更滿意於他們自己的主管平時在倡導方面之表現。而台灣的體育教師比美國的體育教師更滿意於他們自己的主管平時在整合方面之表現。就對自己主管的期望而言,在倡導、關懷、說服、調停與整合五方面之領導行為,台灣的體育教師與美國的體育教師並無明顯的差異。就體育主管之自我評價比較,美國的體育主管對於他們自己在倡導與關懷兩方面領導行為之表現,比台灣的體育主管之自我評價還高。此外,美國的體育主管對於他們自己在倡導、關懷與調停三方面領導行為之自我期望,遠比台灣體育主管之自我期許還高。此顯示,美國的體育主管對自己的表現較具自信心,並且也更積極、進取,想要把工作做得更好。此外,高水準的倡導、關懷、調停、說服與整合等領導行為,是台灣與美國體育系所主管與教師共同之期望,希望這些能符合期盼以提升體育系所之行政效率。
This study of leadership behavior(LB)among physical education relateddepartment chairpersons(PECs)in Taiwan and the United States(USA)wasprimarily undertaken to probe the actual and ideal LB in terms of initiatingstructure,consideration,reconciliation,persuasiveness,and integration asperceived by PECs and their faculty members(FMs)in Taiwan and the USA.InTaiwan,of the 420 FMs in 39 physical education related departments,300 FMswere randomly selected and all 39 PECs were invited to participate in this study.In the USA,150 PECs and 900 FMs from the same departments in 454universities were randomly selected to participate in this study.The results showed that in Taiwan and the USA,PECs regarded theiractual implementation of LB in initiating structure,consideration,reconciliation,persuasiveness and integration to be used significantly more often than FMs did.Obviously,PECs had high level of self-confidence on their actual LB.In Taiwan,there were no significant differences that existed between theperception of PECs and FMs regarding ideal expectations of LB in initiatingstructure,consideration,reconciliation,persuasiveness and integration,respectively.In the USA,PECs had more ideal expectations of LB in initiating structure,consideration and reconciliation than FMs did.So PECs in the USA were eager togive more LB to their FMs.However,FMs did not completely agree with the LB oftheir superiors,and they were still not satisfied with the LB of their PECs.The USA FMs regarded that their PECs'LB in initiating structure wassignificantly used more often than Taiwanese FMs did.However,Taiwanese FMsregarded that their PECs'LB in integration was significantly used more oftenthan the USA FMs did.The USA FMs were more satisfied with their PECs'LB ininitiating structure,but Taiwanese FMs were more satisfied with their PECs'LBin integration.There were no significant differences between the perceptions ofTaiwanese FMs and the perceptions of the USA FMs regarding idealexpectations of LB in each dimension of LB.The USA PECs perceived that their LB in initiating structure and considerationwere significantly used more often than Taiwanese PECs did.The USA PECs hadmore ideal expectations in PECs'LB in initiating structure,consideration andreconciliation than Taiwanese PECs did.Generally,the USA PECs made a betterappraisal of their own LB and also hope to do much better.High level of consideration,initiating structure,reconciliation,persuasiveness,and integration are commonexpectations of PECs and FMs both in Taiwan and the USA.They are needed to meetPECs'and FMs'expectations so as to enhance the departments'effectiveness.
